En este post, vamos a poner el foco en tercera hoja: <strong>la\u00a0fuerza laboral freelancer<\/strong>. Con ella nace un\u00a0<strong>nuevo rol en RRHH<\/strong>, encargado de atraer y gestionar la fuerza de trabajo externa. \u00daltimamente, RRHH ha estado muy cuestionado:\u00a0<em>las pol\u00edticas de desarrollo han sido inexistentes, RRHH se ha debido a la Direcci\u00f3n General, apenas ha atendido las demandas de los trabajadores, se ha dedicado a despedir&#8230;<\/em><\/p>\n<p>Ahora, con la llegada de los freelancers a las empresas, RRHH debe desarrollar una\u00a0<strong>estrategia unificada<\/strong>\u00a0que abarque todos los segmentos de talento, interno y externo. Es decir, debe crear sistemas de gesti\u00f3n integrados que incluya toda la fuerza de trabajo \u2013la interna y la externa-, lo que permitir\u00e1 a su organizaci\u00f3n a ser m\u00e1s \u00e1gil y maximizar el rendimiento de su fuerza laboral.<\/p>\n<p>Tradicionalmente, los clientes de RRHH han sido siempre los empleados. Ahora, tambi\u00e9n deber\u00e1n incluir a la\u00a0<strong>fuerza laboral externa<\/strong>. Se deber\u00e1n alinear las necesidades y expectativas del talento externo con el interno y los objetivos estrat\u00e9gicos de la empresa, e\u00a0<strong>integrar los procesos y sistemas<\/strong>\u00a0en los que intervienen ambos tipos de fuerza laboral, en lugar de utilizar procesos diferentes para cada una.<\/p>\n<p>RRHH deber\u00e1 coliderar con sus hom\u00f3logos funcionales la\u00a0<strong>implantaci\u00f3n de herramientas tecnol\u00f3gicas<\/strong>\u00a0\u2013baratas y de gran usabilidad- para realizar el seguimiento del trabajo realizado por la fuerza laboral externa. Esto ser\u00e1 clave a la hora de decidir, por ejemplo, si se debe volver a contratar un trabajador de este tipo, incorporarlo permanentemente o incluso tenerlo en cuenta en el plan de sucesi\u00f3n de la empresa.<\/p>\n<p>RRHH deber\u00e1 saber\u00a0<strong>cu\u00e1ndo utilizar esta fuerza de trabajo y para qu\u00e9 tareas<\/strong>, identificar las reservas de talento freelancer, seg\u00fan los mercados geogr\u00e1ficos, y anticiparse a los riesgos de \u201ccomprar\u201d talento freelance procedente de determinadas reservas.<\/p>\n<p>RRHH deber\u00e1\u00a0<strong>planificar el flujo de talento freelancer y tenerlo\u00a0<em>just in time<\/em><\/strong>. Para ello, deber\u00e1 obtener y analizar gran variedad de datos altamente predictivos \u2013m\u00e1s all\u00e1 de los cv-, como:<\/p>\n<ul>\n<li>El feedback por parte de los anteriores equipos con los que el freelancer ha trabajado anteriormente, en forma de insignias o certificaciones.<\/li>\n<li>Comentarios, opiniones, recomendaciones y referencias.<\/li>\n<li>Disponibilidad para trabajar en determinadas situaciones geogr\u00e0fica.<\/li>\n<li>Muestras de trabajos anteriores y su rendimiento \u2013portfolios-<\/li>\n<li>Preferencias (tipo de trabajo, horario, situaci\u00f3n geogr\u00e1fica, etc\u2026)<\/li>\n<li>Experiencia y conocimiento a trav\u00e9s de los blogs y redes sociales.<\/li>\n<\/ul>\n<p>RRHH deber\u00e1 asumir la\u00a0<strong>responsabilidad de la fuerza de trabajo<\/strong>, es decir,\u00a0<strong>gestionar el talento freelancer<\/strong>. Por tanto deber\u00e1 adquirir habilidades que habitualmente no se encuentran en otras descripciones de puesto de la organizaci\u00f3n: conocimiento de la legislaci\u00f3n laboral vigente, contrataci\u00f3n mercantil, negociaci\u00f3n, gesti\u00f3n del talento externo, gesti\u00f3n de proyectos\u2026<\/p>\n<p>Deber\u00e1 adaptar las pr\u00e1cticas de gesti\u00f3n del talento interno a la fuerza de trabajo externa. El aumento de esta fuerza de trabajo requiere repensar las pr\u00e1cticas de gesti\u00f3n del talento de las organizaciones y determinar c\u00f3mo incluir la fuerza laboral externa con el fin de maximizar el potencial de su talento.<\/p>\n<p>Con el aumento de la fuerza de trabajo freelancer, ahora RRHH tiene la oportunidad de\u00a0<strong>dotar de flexibilidad<\/strong>\u00a0a sus organizaciones y abaratar los costes fijos de personal en la cuenta de resultados. Pero no puede volver a tropezar con la misma piedra que anta\u00f1o.
